This is a problem with ADSM. Each file requires a database update. Lots of
(small) files equals lots of database updates with little file write. Big files
are better!
If you're backing-up a Novell client you can improve slightly by using a
separate management class for the directory structures (and use the DIRMC
parameter on the client).
